"Leistungsorientierte Vergütungssysteme können mit nicht‐intendierten Effekten einhergehen, die in der Personalwirtschaftslehre unter dem Stichwort der Motivationsverdrängung diskutiert werden. Die Evaluierung der Wirkung leistungsorientierter Vergütungssysteme durch Mitarbeiterbefragungen steht im Mittelpunkt dieses Diskussionspapiers. Vor dem theoretischen Hintergrund des Modells der Frame‐ Selektion erläutert der Beitrag die Konstruktion eines standardisierten Instrumentes zur Mitarbeiterbefragung, welches Variablen wie das Extra‐Rollen‐Verhalten (Organizational Citizenship Behavior), Arbeitszufriedenheit und wahrgenommene Gerechtigkeit beinhaltet. Darüber hinaus wird die Messgüte des Instruments auf der Basis von Daten aus einem Längsschnitt‐Projekt zur Einführung leistungsorientierter Vergütungen in öffentlichen Organisationen berichtet." "Performance oriented pay systems may go along with non‐intended effects which are discussed as motivation crowding out in the Human Resource Management literature. This discussion paper focuses on the evaluation of the effects induced by performance oriented pay systems via employee surveys. Based on the theoretical model of frame selection this paper illustrates the construction of a standardized employee survey that includes variables like extra role behavior (organizational citizenship behavior), job satisfaction and perceived justice. Furthermore, based on data collected during a longitudinal research project in public organizations, the validity of the instrument is reported." (author's abstract)... view less
